For the underprivileged, it is more practical to enter the workforce earlier to earn one’s own keep than to rely on education to make one’s future life better. With a poor family background, these youths seldom can attain proper education. Without qualifications, these youths are unable to find a decent paying job in the city. Therefore, having an expertise is extremely important to these youths.

对于很多家庭贫困的孩子来说,知识改变命运不如尽早挣钱来得实际。不上学的孩子通常都会选择进城里务工,但他们没有一个好的家庭背景,又没有一个像样的文凭。这些贫困地区的孩子们进城后很难获得一份稳定的工作,因此掌握好一门技术对他们来说就显得尤其重要。

How can we better help these youths to gain the expertise they need to be self-sufficient in the society? Shanghai Young Bakers helps these youths through imparting a lifelong skill to them – baking. We chatted with one of the founders of this program, Cecile Cavoizy.

如何能更好的帮助贫困地区的青少年获得一技之长,并凭借自己的技术在就业市场立足?一个希望借助培训法式烘焙技术来帮助贫困青少年的公益机构「海上青焙坊」给了我们很多思考和启示。为此,作者采访了这个项目的负责人Cecile Cavoizy(高凤熙)老师。

A charity initiative by the French Youth Chamber of Commerce

一个由法国青年商会发起的公益项目

Shanghai Young Bakers is a charity program providing free training in French bakery to marginalised Chinese youth aged 17 to 23, enabling them to find qualified jobs and lead independent lives after graduation. This project was started by 12 French volunteers who have lived in China for several years and wanted to give back to the Chinese community. There’s a saying that goes, ‘Give an orphan some bread, you feed him for one day; teach him how to bake, you feed him for a lifetime!.’ With this concept, Shanghai Young Bakers is committed to helping these youths find a stable job and be self-reliant after their graduation from the program.

成立于2008年的海上青焙坊是一个为来自困难家庭的17至23岁中国青少年提供一年无偿法式烘焙培训的公益机构。它是由12位在华工作生活数年的法国志愿者发起的公益项目,希望借此来回馈社会。机构秉承“授人以麦,三餐之需,授人以焙,终身之用”的价值理念,致力于帮助贫困青少年在毕业后找到稳定的工作、自立更生。

Development: Developing into a social enterprise 

发展:转型做社会企业

To ensure that the project can be more professional, efficient and sustainable, the organization anchored itself with Chiheng Foundation in 2010 to fully transform itself into a social enterprise. The bakes made by the students under the training program during their classes are being sold to the public on their WeChat store or at Shanghai’s several weekend markets. They also hold regular baking courses for the public at a cost. The profits from these other business initiatives covers approximately 20-25 percent of the organization’s operating funds.

为了能确保项目可以更专业、高效的可持续运作,海上青焙坊在2010年挂靠在智行基金会下,并在2011年转型成为社会企业。海上青焙坊在培训贫困青少年学习法国烘焙技术的同时,也会将学员做的面包放在周末集市、微店进行义卖。同时,他们还会定期向个人或团体提供对外的烘焙课程或团建活动。海上青焙坊通过提供多样的商业服务,盈利的资金能支付机构百分之二十到二十五的运营资金。

Teach him how to bake, you feed him for a lifetime

授人以焙,终身之用

Every year in mid-August, Shanghai Young Bakers will spend 10 days to recruit new students. Numbers have expanded from 16 to 32 per batch since they started out. These students are recommended by public institutions, and interviews focus on two criteria; the urgency of training due to the extent of the difficulties faced by the family, and the aspiration of the youths. With a clear goal in heart, these youths are the ones that will benefit from the program.

每年八月间,海上青焙坊会花十余天的时间用来招生。海上青焙坊从第一批招收十六名,到现在已经扩大每批招收到三十二名学员。学员都是公益机构推荐的,面试的标准有两点,一是看家庭困难的程度,他们会优先选择那些很难找到稳定的工作,并最迫切需要接受培训、没有其他选择的青少年;二是选择想法比较清楚,有一定自己的目标和计划,通过海上青焙坊的项目,可以真正能学到东西的学员。

Up till now, Shanghai Young Bakers have trained at least 200 students. Cecile mentioned that she wishes the public will see Shanghai Young Bakers not as a charity organization but as a professional baking academy. Graduates of Shanghai Young Bakers have been doing well in the baking industry and the certificate from Shanghai Young Bakers is well recognized in the industry. The starting monthly salary of graduates can go up to 3000-4000RMB, inclusive of food allowances and accommodation. These are rare and precious job opportunities for the underprivileged.

截止目前,已经有两百多名学员接受了海上青焙坊的培训。高凤熙说到:“我们希望外面的人不只是把海上青当做一个公益机构,更是看成一个专业的烘焙学校。”海上青焙坊的学员在行业中的的认可度和欢迎度都是不错的,刚毕业工资就可以达到三四千,而且很多都是包吃包住,对很多贫困的孩子来说是非常难得的工作机会。

Becoming a professional French pastry chef is not easy

做专业的法式面包师

The baking profession is a promising, free and creative one. French baking is also the world’s top in its field. In China, there is still a lack of pastry chefs with the proper qualifications. Shanghai Young Bakers training programs are up to the French CAP (professional skills certificate) standard. Courses and examinations are planned accordingly such that students here are learning the same things as students in France. The strict regulations at Shanghai Young Bakers ensure that students meet professional standards when they graduate.

烘焙行业是一个非常有前景、自由、有创意的行业,而法国烘焙更是世界顶端的技术。在国内,经过正规、系统学习法式烘焙的面包师还是很少的,海上青焙坊的培训课程是按照法国CAP(专业技能合格证书)的标准安排课程,也会按照这个标准考试,学员通过一年的培训,操作方面能够学到在法国一模一样的内容。不偷工减料、不放添加剂、按照传统的烘焙方式、讲究卫生,是海上青焙坊每个培训面包师和学员需要严格遵循的规则。

Shanghai Young Bakers also collaborated with Cao Yang Vocational School. Cao Yang provides the training ground for both theoretical baking classes as well as language courses. During their time here, students will spend half of it doing a professional internship at a 5-star hotel. This allows students to apply what they have learnt in school immediately. This gives them the opportunity to share difficulties they might face at the workplace with their tutors, and tutors can then help them with solving their problems. Students will only feel a sense of satisfaction when they can apply knowledge learnt into something tangible.

海上青焙坊还与曹杨职校展开合作,由曹杨提供教室,机构可以安排学员在这里学习烘焙理论课、生活技能课和英语课,并且定期考核。培训期间,学员有一半的时间可以在五星酒店的面包坊实习。因此,他们在上课学习到的内容可以马上在实际的工作环境中用到,遇到困难也可以马上回学校问老师如何处理。学以致用、知行并进的教学方法让学员真正有所收获。

Baking pastries filled with love

烘焙上海最有情意的面包

Every year, Shanghai Young Bakers uses 4 tons of flour, 1.5 tons of eggs, 1 ton of butter – baking 630 long or short bread, 570 round or square desserts. Every two weeks, the types of bread baked will change. Through the WeChat store, customers can choose between ordering a 10 persons’ portion or 20 persons’ portion bread basket. Customers also enjoy a home delivery service.

据统计,海上青焙坊一年要用掉的原材料有4吨多面粉、1.5吨鸡蛋、1吨黄油,也就是机构每周将近出炉630个或长或短的面包、570个或圆或方的甜点。每两周,面包的品种就会变化,消费者通过微店购买可以选择10人份或者20人份规格的面包篮子,还能享受送货上门的服务。

Bread sold to the public are baked personally by students themselves. To be given the precious opportunity to better their lives, students feel an immense sense of gratitude. Therefore, students try their best to give back to the community through their bakes. Unlike your ordinary bread, these are ones baked with sincerity and love. The genuine attitude of the students has touched many, and they have garnered a keen following. Shanghai Young Bakers hope that more will show their support towards these students.

对外销售的面包都是学员每周亲手烘焙的作品,因为接受了很好的学习的机会,还有太多社会爱心人士的帮助,他们的心里充满了感激之情,并在烘焙中,将自己的爱融入到了烤出的面包和甜点,希望和更多的人分享美味、分享他们的成长、分享他们感恩的情意。为消费者提供新鲜、有爱、原汁原味的法式面包使得海上青焙坊收获了一大批忠实粉丝。

From students to teachers

学而优则教

At the initial stage of the program, Shanghai Young Bakers specially sent professional teachers certified in French pastry making down to China to teach students. Over the years, to ensure the commitment level and quality of the teachers, the organization chose to give top graduates the chance to head to France for further studies to be qualified teachers. These students, after finishing their course at France will have to return to China to teach at Shanghai Young Bakers for at least 3 years.

项目运作初期,海上青焙坊是请法国面包师来培训学员的。但随着机构的发展,为了确保师资团队的稳定性和高质量,机构选择将表现优异的学员培养成自己的面包培训师,为他们免费提供法国留学的机会,进一步学习面包烘焙技术,留学的学生在毕业后需要返回海上青焙坊工作至少三年。

Sending our top students to France not only gives them space to grow and learn, it also allows them to understand the standard of French pastry making better. As Chinese locals who understand the Chinese market better, this puts them in the prime position to create products that will suit the taste buds of locals. Coming from a similar family background, the teachers will best understand the needs of students, and make appropriate adjustments to the curriculum.

高凤熙说,将学员中的尖子生送去法国学习,一方面他们可以更加清楚、了解法国烘焙的标准;另一方面,学员作为中国人往往比较了解中国的市场和中国人的口味,知道哪些产品受欢迎;学员和学生有着相同的家庭背景和学习经历,也会更加了解学生在学习烘焙技术中的困难所在,并在日后的课程培训与产品研发中做出适当的调整。

Difficulties and challenges faced

困难与挑战

Shanghai Young Bakers has been around for about 10 years now, and has acquired a certain level of good reputation both with the public and in the baking industry. Even so, due to the lack of professionals and stable funding, the organization has faced numerous difficulties and challenges. Cecile said, ‘Our operations are mainly funded by sponsors, but due to the uncertainty of the external environment, our operation funds are not stable. We cannot ensure that there will be sufficient funds to support the training of the next batch of 32 students. Therefore, to be sustainable, we must continually look for new willing sponsors.’

海上青焙坊成立至今近十年的时间,虽然在公益领域有了一定的知名度,而且在烘焙行业树立了不错的口碑,但是因为缺乏专业的人才和稳定的资金支持,机构的发展面临了不少的困难与挑战。高凤熙说,我们的运营资金主要来自赞助商的资助,然而因为外部环境的不确定性,我们的运营资金也不稳定,我们也不能确保明年是否有足够的资金来支持32名学员的培训,因此我们一直在不断寻找新的赞助商合作。

Every week, students will prepare a lot of bread and cakes to be sold at bazaars. There are also bread baskets available to order. Shanghai Young Bakers is constantly thinking of ways to increase public awareness, get more sign-ups for their public baking courses as well as increase baking sales. In the long run, Shanghai Young Bakers hope to reduce dependency on sponsors by enhancing the organization’s profitability.

学员会在每个礼拜准备很多面包、蛋糕到集市上义卖,海上青焙坊也有面包篮子项目可以供消费者订购。然而,即使是用很好的原料,做出的新鲜产品还是会有卖不出去的情况。如何让海上青焙坊的项目被公众熟知、认可,并让更多的人报名参加烘焙课程、购买学员做的的面包,是海上青焙坊所需要长期思考的。只有增强机构自身的盈利能力,减少对赞助商的依赖,才能可持续的解决运营资金的问题。

Collaboration across borders – moving into the future

跨界合作,共赢未来           

Shanghai Young Bakers spends a lot of time communicating with sponsors, and making proposals based on sponsors’ business circumstances to form good partnerships. On one hand, these companies provide funding for operations, as well as raw materials needed to produce our bread. On the other hand, if the partners are companies in relevant industries, Shanghai Young Bakers can provide them with other benefits such as technical advisory services as well as development in recipes. Shanghai Young Bakers tap on our social resources, both to meet their needs, and to optimize the funding sponsored.

海上青焙坊会花很多的时间去和赞助企业沟通,并根据情况的不同制定新的合作方案,以此形成良好的合作伙伴关系。一方面,这些企业为机构提供资金以及制作面包所需要的原料的赞助;另一方面,如果合作商是相关行业的公司,海上青焙坊可以为他们提供很多福利,比如技术咨询服务和优质的人力资源,并帮助他们研发新的配方。海上青焙坊充分挖掘了社会资源,既满足了自己的业务需求,又优化了赞助商的资源使用,让合作实现双赢的结果。

In the future, Shanghai Young Bakers aspire to find more sponsors and partners. They also hope to provide interested companies with customized services. Not only do these sponsorships and partnerships make Shanghai Young Bakers’ operations sustainable, they also play an important role in increasing the social value and influence of Shanghai Young Bakers.

海上青焙坊的未来发展方向是希望可以找新的对烘焙行业感兴趣的企业或者公益机构成为合作伙伴,为他们提供定制化的服务。这些资金不仅可以让海上青焙坊可持续的运作下去,还能发挥更大的社会价值和影响力。

Conclusion

结语

Without proper qualification, it is hard for marginalized youths to find a decent paying job in the city. Providing these youths with free baking training gives them an expertise. This expertise will help them to be self-sufficient.

家庭贫困的孩子在没有一技之长、没有一纸文凭的情况下,很难在城市中找到一份薪水可观且稳定的工作。海上青焙坊为家庭贫困的孩子免费提供学习法式烘焙技术的机会,让他们可以凭借自己的努力自食其力。

Short introduction of Cecile Cavoizy

Cecile is a French national who is fluent in Mandarin. She studied international relations at Sciences Po Paris and furthered her studies at Fudan University. After graduation, she found a job at a renowned French company with a good salary. During her time in university, she always wanted to do something to give back to the society. While working, she ended up being one of Shanghai Young Bakers’ volunteers. She found meaning in volunteering and ultimately gave up her stable job to volunteer at Shanghai Young Bakers full-time. Although she is not earning as much, she feels that this is gives her a heightened sense of satisfaction. ‘I don’t need a lot of money, I just need enough’ was what she told us. She hopes she can help more youths to find their direction in life.

在文章的最后,笔者想更多的介绍一下高凤熙老师。她是一名中文说的非常好的法国人,巴黎政治学院国际政治系的高材生,曾经在复旦大学交流学习,毕业后在上海的一家法国名企找到一份薪资不错的工作。大学期间,他总想做一些公益项目感恩社会;工作期间,因缘际会成为了海上青焙坊的志愿者,到最后放弃了那份稳定的工作,选择全职做公益。虽然现在的薪水远不及之前的那份工作,然而这份工作让她收获了太多的感动。

To these children, Shanghai Young Bakers is a place where they can feel compassion. The baking profession is interesting and one with a promising future. Shanghai Young Bakers empowers these youths to change their fate.

在“情怀”与“面包”之间,高凤熙选择了“情怀”,钱对她来说够用就行,她希望能帮助更多的孩子找到自己的生活路。而对于这些孩子来说,海上青焙坊是一个“情怀”与“面包”兼得的地方,因为烘焙行业是有趣、且有前景的行业,海上青焙坊给了他们一个可以抓住未来,改变自己命运的机会。
